This study aims to analyze the efforts in human resource development (HRD) to enhance the work productivity of educators and education personnel at MA Radhiyatan Mardhiyyah Putri Balikpapan during the 2024/2025 academic year. Human resource development plays a crucial role in creating professional, innovative, and highly competitive educators. This research employed a qualitative descriptive approach, with data collected through observation, in-depth interviews, and documentation. The research subjects consisted of the principal, teachers, and education staff. The results indicate that HRD at MA Radhiyatan Mardhiyyah Putri is implemented through three main strategies: (1) enhancing professional competence through training and workshops, (2) fostering spiritual and Islamic character development, and (3) strengthening a collaborative and innovative work culture. Regular training programs have improved teachers’ understanding of modern learning methods and educational technology, while religious and moral guidance has played a key role in shaping work ethics and moral responsibility. Supporting factors in HRD include strong support from school leadership, teachers’ enthusiasm for learning, and adequate training facilities. However, challenges remain, such as limited budget, time constraints, and varying levels of individual competence. Overall, human resource development has had a positive impact on improving work productivity, motivation, and the quality of learning at the madrasah. The findings of this study are expected to serve as a reference for other Islamic educational institutions in designing sustainable HRD strategies aligned with contemporary educational needs.
