This study aims to analyze the strategies implemented by the head of the madrasah in optimizing teacher performance through an Islamic character–based reward system. The study was motivated by the variations in teacher performance and the lack of work motivation affecting instructional quality. The Islamic reward approach was selected because it not only emphasizes material appreciation but also highlights moral, spiritual, and ethical values. This research employed a qualitative descriptive approach, with data collected through interviews, observations, and documentation. The research subjects consisted of the head of the madrasah, senior teachers, and other educational staff. Data analysis utilized the Miles and Huberman interactive model. The findings reveal that the madrasah head applied a comprehensive reward strategy, including moral rewards such as appreciation and prayers, social rewards such as honorary assignments in religious activities, and light material rewards with Islamic value. The reward system was developed based on performance indicators such as trustworthiness, discipline, excellence (ihsan), and contribution to madrasah programs. The implementation of Islamic character–based rewards effectively improved teachers’ motivation, strengthened discipline, and encouraged instructional innovation. Teachers felt more appreciated and confident, which encouraged continuous improvement in their professional performance. Additionally, the Islamic reward system fostered a harmonious work culture aligned with Islamic educational values.
