Abstract

This study aims to describe in depth the implementation of principal management in improving teacher performance at SMP IT Al Insyirah Biringkanaya Makassar in the 2025/2026 academic year. The phenomenon studied stems from the need for Islamic schools to integrate religious values ​​with educational professionalism in the context of modern school management. The approach used is a qualitative case study design, allowing for contextual exploration of the principal's managerial experiences and practices. Data were obtained through semi-structured interviews, participant observation, and documentation analysis, with participants consisting of the principal, vice principal, and senior and junior teachers selected through purposive and snowball sampling techniques. Data analysis using the interactive model of Miles, Huberman, and Saldaña resulted in four main themes: (1) structured managerial planning that is not fully understood by teachers; (2) organization that tends to be collaborative but is still influenced by centralistic patterns; (3) direction that combines the development of religious values ​​and professionalism; and (4) supervision that impacts teacher discipline and work quality but is still administratively oriented. These findings indicate that principal management plays a significant role in shaping teacher performance, although there is still room for improvement in program socialization and strengthening pedagogical supervision. Theoretically, this study broadens the understanding of Islamic education management as a practice influenced by moral values ​​and organizational culture. Practically, the results provide recommendations for principals and policymakers to strengthen participatory strategies and instructional coaching. Further research is recommended to explore spiritual leadership models and their impact on teacher professional culture in Islamic schools.
